I think part of the problem is how xp works in D&D, you grow in power by killing orcs. Even if we accept that Hennet the Sorcerer can somehow gain more powerful magic by killing orcs (weird as that is) it is not at all clear how Bob the Fighter is supposed to start flying and tossing lightning ...

In my experience, just giving the fighter (or whatever were going to call it) a bunch of magical abilities makes them much more viable as a character. Increase the die size of their weapons or give them a template or two. Allow them anime style shit like cutting buildings in half or controlling hord...
